FEATURED CASE STUDY

Placing a Senior Legal Counsel and Legal Assistant for a Texas Litigation Firm

Sector(s):

Legal Sector

SPECIALISM(S):

Litigation Firm

LOCATION(S):

Texas, US

The Situation

A mid-size litigation firm operating in Texas came to us with two open roles and a problem they’d already tried to solve once. It hadn’t worked, and by the time they approached us, the pressure was building because caseloads were growing, the gaps were visible, and the firm needed people in post.

The search was led by Sophie-Jo Grier, our legal recruitment consultant specialising in US legal placements.

Handling a broad range of complex commercial disputes, the firm needed to strengthen two distinct areas of the practice simultaneously. The first was at a senior level – a Legal Counsel with a strong litigation background, capable of stepping into complex matters and working closely with the firm’s partners. The second was operational – a Legal Assistant experienced in litigation support, someone who could keep cases moving, manage documentation, and support the wider team independently.

Both roles were business-critical, and neither could wait indefinitely.

The Challenge

By the time the firm approached us, they were already behind. Time had been spent, interviews held, and still no one in post. That kind of experience creates a degree of scepticism about whether any recruiter could actually deliver where others hadn’t. The root of the problem was structural, not circumstantial.

A Passive Candidate Market

In litigation, the strongest candidates are invisible to the open market. When they do become available, they move quickly and through relationships, not adverts. We’ve written in more depth about why passive talent dominates the US legal market in 2026, but for this firm, the consequences were already real.

The brief required more than a standard search. They needed a Senior Legal Counsel who could hit the ground running on complex litigation matters and a Legal Assistant with genuine litigation experience, not just general legal admin background. Both hires needed to land within a realistic timeframe, given the caseload pressures already building. The combination of high standards, a passive market, and a prior search that hadn’t delivered meant a genuinely different approach was required.

The Approach

At Achieve Professionals, we don’t start searches by posting jobs. We start by mapping markets to identify who already exists in the relevant candidate pool, not just who’s available, but who’s genuinely right. That distinction matters enormously in a market like Texas litigation, where the gap between “available” and “right” can be considerable.

Mapping the Passive Market

For the Senior Legal Counsel role, we drew on our existing relationships within the US legal market to find candidates with the specific profile the firm needed – commercial litigation experience, the seniority to work autonomously, and the temperament to integrate into a mid-size firm environment rather than a large corporate practice. These were not candidates who would have appeared through a job board search, several hadn’t considered a move at all until we approached them. That’s the nature of passive recruitment; it requires trust, timing, and an understanding of what makes a role compelling to someone who isn’t actively looking.

For the Legal Assistant role, the approach was equally targeted. Litigation support is a specialism within a specialism, and we weren’t looking for general legal administrators. We were looking for someone with hands-on experience managing the pace and complexity of active litigation files. The kind of candidate who thrives under pressure and keeps matters moving with speed and precision.

Speed Without Compromise

One of the firm’s understandable concerns, given their previous experience, was timeline. They needed results, but they couldn’t afford another round of unsuitable candidates, and we understood that. Our process is built around rigorous pre-qualification, so the firm’s time is spent meeting people who genuinely fit, not reviewing a long list of near-misses.

“The best outcome in passive recruitment isn’t the fastest outcome – it’s the fastest outcome that doesn’t require a second search.”

Within one week of taking on the brief, we had presented candidates for both roles, none of whom were visible on the open market at the time of introduction.

The Results

Off Market Talent Identified

Neither candidate was visible on the open market when we made first contact. Both were identified through direct outreach. We drew on the relationships and market knowledge we’d built across US legal recruitment over time. It’s the part most job board searches can’t replicate. The strongest litigation candidates aren’t browsing listings and yet they’re often open to the right conversation, with the right person, at the right moment.

A Quick Shortlist

We presented candidates for both roles within one week of taking on the brief. That speed wasn’t accidental, it was the result of having already mapped the relevant candidate pool before the search began. We begin by identifying who already exists in the market, then moving quickly once the brief is confirmed. The firm’s previous search had run for weeks without producing a viable shortlist. We had one in days.

Two Roles Filled

Both the Senior Legal Counsel and the Legal Assistant are now in post. The Legal Counsel brought the depth and seniority the firm needed, capable of stepping into complex commercial disputes immediately. The Legal Assistant brought hands-on litigation experience both hires were exactly what the brief asked for, and neither required a second round of searching to find.

The Right Fit Beyond the CV

Filling a role and making the right hire aren’t the same thing. For both placements, we assessed seniority, temperament, and practice environment fit before introduction. The Senior Legal Counsel needed to integrate into a mid-size firm culture, not a large corporate practice. The Legal Assistant needed to thrive under the specific pressures of litigation. The pace, the detail, the accountability, and not just general legal administration.

The Impact

This engagement reflects a pattern we see consistently across US law firms – where the candidates worth hiring are the ones least likely to be looking. The firms that move fastest are those with a recruiter who has already mapped that market before the brief lands, not one who starts the search the day the job is posted.

Three things made the difference here:

  • Passive candidate access. Relationships built over time in the US legal market opened a pool the firm couldn’t reach independently.
  • Rigorous pre-qualification. The firm’s time was spent meeting people who genuinely fit, not reviewing a long list of near-misses.
  • Parallel search management. Running both roles simultaneously, without compromising either, kept the timeline tight and the pressure manageable.

We work with law firms across the United States, from major metros to regional practices, on exactly these kinds of searches. Whether you’re hiring at partner level, building out a litigation team, or replacing a key support hire, the approach is the same – map the market, reach the right people, and present only those who genuinely fit.
